There comes a point in many senior leaders’ journeys that is difficult to articulate.From the outside, everything still works. You are delivering results, trusted, seen as capable and resilient. Yet the pace keeps accelerating. Expectations rise. Decisions carry more weight and less certainty. Gradually, leadership shifts into a mode of constant responsiveness.For a while, that responsiveness sustains momentum and protects standards. But sustained responsiveness is not the same as leadership.Over time, thinking narrows, becomes more transactional. The nervous system rarely fully settles. Leadership becomes more about absorbing pressure than shaping direction.I recognise that pattern because I have lived it.After more than two decades in global leadership roles, leading complex transformation across cultures and matrix structures, I realised I was operating in sustained overdrive in an environment that no longer aligned with my values. On paper, I was successful. Internally, I knew I was overriding something essential. If nothing shifted, burnout was simply the logical outcome.What changed my perspective was understanding that the issue was not capability or resilience. It was regulation.Under sustained pressure, the brain narrows toward what feels safe and known.Complexity demands more than what is already known-> Leadership always follows the state of the brain.From reactive overdrive to grounded intention.Where sustainable leadership in complexity begins.Grounded intention is not about lowering standards. It is the internal condition that allows leaders to access their full cognitive capacity. When regulation is present, strategic clarity sharpens, perspective widens and accountability strengthens. It is what performance now requires.Today, I work with senior leaders who are highly capable and deeply committed, yet aware that operating in overdrive is not sustainable. Together, we strengthen their ability to regulate under pressure, recognise the narratives shaping their behaviour and reconnect with the values that anchor their leadership.Over coaching hours across more than 70 organisations in 80+ countries, I have seen this repeatedly: leaders do not need more tools. They need the internal conditions that allow their best thinking and presence to surface.Complexity will not recede. The pace will not slow.
